And although nothing\u2019s quite \u2018usual\u2019 these days, IT professionals have taken on a lot of extra stress in order to help keep the fabric of our universe as intact as possible. That being said, anyone who acknowledges the toll that modern life in general and pandemic life in particular has had on IT employees must also acknowledge the disproportional effect all this has had on women.\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">Fact: women already do <\/span><a href=\"https:\/\/unglobalcompact.org\/academy\/how-business-can-support-women-in-times-of-crisis\"><span data-contrast=\"none\">three times more unpaid care work<\/span><\/a><span data-contrast=\"none\"> than men. They have always taken on the brunt of unpaid childcare and homemaking work, on top of their careers. One might say that many women are work martyrs, <\/span><i><span data-contrast=\"none\">never<\/span><\/i><span data-contrast=\"none\"> stopping to take a break. Covid-19 has only worsened this imbalance by adding even more responsibility to women\u2019s plates\u2014both at home and at work. Unsurprisingly, burnout among women in tech is rampant. Sadly, this isn\u2019t doing much for the hard-won advances women have made in the IT world in the last decade.\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">According to the 2021 McKinsey report\u202f<\/span><a href=\"https:\/\/www.mckinsey.com\/featured-insights\/diversity-and-inclusion\/women-in-the-workplace\"><span data-contrast=\"none\">Women in the Workplace<\/span><\/a><span data-contrast=\"none\">, 1 in 4 women are considering \u201cdownshifting\u201d their careers, or even leaving their jobs altogether. Many\u202fblame the pandemic. If this pans out on a larger scale, it would set women in the workforce back by about 10 years. We&#8217;re talking\u202ffewer women leaders, and years of progress unraveled. IT managers need to understand what\u2019s at stake and take meaningful action to ease the difficulties faced by women staff and colleagues.<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<h2><b><span data-contrast=\"none\">A bonafide recipe for burnout<\/span><\/b><span data-ccp-props=\"{}\">\u00a0<\/span><\/h2>\n<p><span data-contrast=\"none\">According to the available data,<\/span><span data-contrast=\"none\">\u202f<\/span><a href=\"http:\/\/fortune.com\/2017\/05\/23\/vacation-time-women-take-less\/\"><span data-contrast=\"none\">just 44% of women take all their vacation time compared to 48% of men.<\/span><\/a><span data-contrast=\"none\"> Why? Maybe it has something to do with the fact that <\/span><a href=\"https:\/\/www.trustradius.com\/buyer-blog\/women-in-tech-report\"><span data-contrast=\"none\">78% of women in tech<\/span><\/a><span data-contrast=\"none\"> feel they have to work harder than their male counterparts to\u202fprove themselves. They\u2019ve identified stress, anxiety, and guilt\u202fas just a few of the reasons they aren\u2019t taking full advantage of their well-earned PTO. Millennial women are worried that if they take time off they\u2019ll be seen as lazy or not serious enough about their careers. They&#8217;re worried they might be denied a promotion down the line because of it. But, seriously: the notion that a solid\u202f<\/span><a href=\"https:\/\/www.huffingtonpost.ca\/entry\/why-millennial-women-take-less-vacation-time-than-men-do_us_5925a3d4e4b0650cc020f247\"><span data-contrast=\"none\">work ethic is on par with &#8216;work martyrdom&#8217;<\/span><\/a><span data-contrast=\"none\">\u202f<\/span><span data-contrast=\"none\">needs to be put to rest already.\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">According to the McKinsey report for 2020, less than 30% of\u202fcompanies\u202fhave\u202fadjusted their performance review criteria to respond to the challenges faced by women during the pandemic. This has only accelerated<\/span><span data-contrast=\"none\"> burnout. <\/span><span data-contrast=\"none\">This has left many women\u202ffeeling like they can\u2019t live up to pre-Covid expectations\u2014no matter how hard they work.\u202f\u202f<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<h2><b><span data-contrast=\"none\">The numbers don\u2019t lie<\/span><\/b><span data-ccp-props=\"{}\">\u00a0<\/span><\/h2>\n<p><span data-contrast=\"none\">A\u202f<\/span><a href=\"https:\/\/www.trustradius.com\/buyer-blog\/women-in-tech-report\"><span data-contrast=\"none\">survey of 450 tech professionals by TrustRadius<\/span><\/a><span data-contrast=\"none\">\u202ffound that 57% of women are feeling burned out at work\u202fat least in part as a result of the pandemic, compared to 36% of men. This is in part because 29% of women surveyed have taken on a greater childcare burden, and 42%\u202fhave taken on the majority of the housework, compared to 19% and 11% of men respectively. Yet it&#8217;s <\/span><i><span data-contrast=\"none\">also<\/span><\/i><span data-contrast=\"none\"> because 43% of women report taking on added responsibilities at work, compared to 33% of men. This begs the question, when is enough finally enough?<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">To flesh out the greater context here, women have also been twice as <\/span><a href=\"https:\/\/www.purelyhr.com\/blog\/women-work-covid19\/\"><span data-contrast=\"none\">likely to lose their jobs<\/span><\/a><span data-contrast=\"none\"> (whether temporarily or permanently) during this unforgiving time.\u202fClose to\u202f<\/span><a href=\"https:\/\/www.cbsnews.com\/news\/covid-crisis-3-million-women-labor-force\/\"><span data-contrast=\"none\">3 million American women have left the workforce<\/span><\/a><span data-contrast=\"none\">, either due to layoffs or because they felt they had no choice given the urgent need for home childcare. The government&#8217;s latest employment data shows that women&#8217;s participation in the labor force\u202f<\/span><a href=\"https:\/\/www.cbsnews.com\/news\/january-2021-jobs-report-unemployment\/\"><span data-contrast=\"none\">declined in January<\/span><\/a><span data-contrast=\"none\">, while men&#8217;s stayed the same.\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">Ok, so here\u2019s the good news: there <\/span><i><span data-contrast=\"none\">are<\/span><\/i><span data-contrast=\"none\"> ways to support women in tech and make sure they get the time they need to rest, recharge, and refocus on the work at hand. After all, exhausted employees do not\u2014I repeat, <\/span><i><span data-contrast=\"none\">do not<\/span><\/i><span data-contrast=\"none\">\u2014get more productive by working longer hours.\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<h2><b><span data-contrast=\"none\">It\u2019s high time we get solutions-oriented<\/span><\/b><span data-ccp-props=\"{}\">\u00a0<\/span><\/h2>\n<p><span data-contrast=\"none\">The tech industry as a whole is ripe for change. Companies need to take employees\u2019 home lives into account, and assess their actual <\/span><i><span data-contrast=\"none\">ability<\/span><\/i><span data-contrast=\"none\"> to take time off. Having time off <\/span><i><span data-contrast=\"none\">on paper<\/span><\/i><span data-contrast=\"none\"> is one thing, but do you empower your employees to take vacations, and\/or leaves of absence as needed? Or does your company culture make taking time off more stressful than its worth? In addition to time off, promoting overall balance is also key to helping employees improve work-life balance.<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">Consider the following ways of offering the women in your IT space more meaningful support\u2014and more opportunities to use their time off!\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<h3><b><span data-contrast=\"none\">Check in<\/span><\/b><\/h3>\n<p><span data-contrast=\"none\">Check in more regularly, whether via <\/span><a href=\"https:\/\/www.purelyhr.com\/blog\/one-on-one-meetings\/\"><span data-contrast=\"none\">one-on-ones<\/span><\/a><span data-contrast=\"none\"> or by beginning group meetings with check-ins\u2014or both. If an employee\u2019s performance is dipping, or she\u2019s less productive, this could be a sign that she needs a break.\u202fOf course employees should get a a chance to take their well-deserved PTO long before their performance starts to suffer, so don\u2019t let that be your sole indicator!<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<h3><b><span data-contrast=\"none\">Mandate time off<\/span><\/b><\/h3>\n<p><span data-contrast=\"none\">Generally speaking, employers <\/span><i><span data-contrast=\"none\">can<\/span><\/i><span data-contrast=\"none\"> require the use of PTO\u2014so use your powers for good rather than evil! In other words, while you should absolutely encourage and even mandate the us of PTO so everyone feels they can and should take it, it\u2019s strongly recommended that you allow employees to select their own vacation periods <\/span><a href=\"https:\/\/www.purelyhr.com\/blog\/can-employers-force-employees-to-use-vacation-time\/\"><span data-contrast=\"none\">whenever<\/span><span data-contrast=\"none\"> possible<\/span><\/a><span data-contrast=\"none\">.<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<h3><b><span data-contrast=\"none\">Clarify rules for requesting time off<\/span><\/b><\/h3>\n<p><span data-contrast=\"none\">Strong communication is always a major plus, especially<\/span> <span data-contrast=\"none\">when it comes to clarifying your <\/span><a href=\"https:\/\/www.purelyhr.com\/blog\/creating-your-time-off-policy\/\"><span data-contrast=\"none\">time off policy<\/span><\/a><span data-contrast=\"none\">.<\/span> <span data-contrast=\"none\">Make sure all employees have a copy of the employee handbook and are aware of any and all <\/span><a href=\"https:\/\/www.purelyhr.com\/blog\/rules-for-requesting-time-off\/\"><span data-contrast=\"none\">rules for requesting time off<\/span><\/a><span data-contrast=\"none\">.<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<h3><b><span data-contrast=\"none\">Prioritize mental health<\/span><\/b><\/h3>\n<p><span data-contrast=\"none\">Especially during busy or stressful periods, encourage employees to take a mental health day. Simply knowing that you support mental health can alleviate a lot of anxiety among staff about requesting one.\u202fYou might even consider hiring mental health professionals to\u202foffer confidential sessions to anyone interested.\u202f<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<h3><b><span data-contrast=\"none\">Make it <\/span><\/b><b><i><span data-contrast=\"none\">safe<\/span><\/i><\/b><b><span data-contrast=\"none\"> to take vacation<\/span><\/b><\/h3>\n<p><span data-contrast=\"none\">Find ways of offering support if someone feels they\u2019re <\/span><a href=\"https:\/\/www.purelyhr.com\/blog\/vacation-in-2022\/\"><span data-contrast=\"none\">unable to take a vacation<\/span><\/a><span data-contrast=\"none\"> without the office falling apart or other staff resenting them.\u202fEnsure that there is always someone trained to take over when a given employee needs a break, no matter how integral they may be.<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<h3><b><span data-contrast=\"none\">Offer flexible work arrangements<\/span><\/b><\/h3>\n<p><span data-contrast=\"none\">With the global move to remote work, employees have repeatedly shown can\u202f<\/span><a href=\"https:\/\/www.purelyhr.com\/blog\/working-remotely-2021\/\"><span data-contrast=\"none\">work remotely<\/span><\/a><span data-contrast=\"none\">\u2014and efficiently too. Be flexible not only with regard to <\/span><i><span data-contrast=\"none\">where<\/span><\/i><span data-contrast=\"none\"> work gets done, but <\/span><i><span data-contrast=\"none\">when<\/span><\/i><span data-contrast=\"none\"> as well. For instance, since the needs of working mothers vary, be open to flexible arrangements like four day workweeks, or getting work done once the kids are in bed.<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<h3><b><span data-contrast=\"none\">Provide childcare<\/span><\/b><\/h3>\n<p><span data-contrast=\"none\">Many working mothers (and fathers) have very limited childcare options, if any. S<\/span><span data-contrast=\"none\">upport <\/span><span data-contrast=\"none\">the parents on your team by providing quality options for safe, accessible, and affordable childcare.\u202fYou can show support in many ways, including childcare referral systems, childcare subsidies, and flexible work arrangements!\u202f<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<h3><b><span data-contrast=\"none\">Offer parental leave<\/span><\/b><\/h3>\n<p><span data-contrast=\"none\">Fifty-five percent of respondents to the TrustRadius survey felt that offering equal <\/span><a href=\"https:\/\/www.purelyhr.com\/blog\/maternity-leave-101-the-us-vs-canada\/\"><span data-contrast=\"none\">maternity and paternity leave<\/span><\/a><span data-contrast=\"none\"> would help to ease some of the responsibilities traditionally placed on women alone. Go one further if possible and offer lengthier pregnancy <\/span><i><span data-contrast=\"none\">and<\/span><\/i><span data-contrast=\"none\"> parental leave options.\u202f<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<h3><b><span data-contrast=\"none\">Make leaves of absence an option<\/span><\/b><\/h3>\n<p><span data-contrast=\"none\">Since women do far more unpaid care work at home, take measures to ensure protected long-term leave in the event that an employee has to care for relatives who are sick, elderly or disabled.\u202fIn certain cases, you might also consider offering subsidies for health expenditures.<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<h3><b><span data-contrast=\"none\">Create opportunities for professional development <\/span><\/b><\/h3>\n<p><span data-contrast=\"none\">Professional development may seem like a back burner topic in this PTO discussion, but knowledge-building is always valuable, and is a great way to ensure your employees feel engaged and on track to fulfill their career goals. In fact, <\/span><a href=\"https:\/\/www.trustradius.com\/buyer-blog\/women-in-tech-report\"><span data-contrast=\"none\">72% of women in tech<\/span><\/a><span data-contrast=\"none\"> feel that mentorship opportunities in the workplace would be of value.\u202f<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<h3><b><span data-contrast=\"none\">Include women in decision-making<\/span><\/b><\/h3>\n<p><span data-contrast=\"none\">Fact: if you include women in planning and decision-making, your decisions will be more inclusive of the wellbeing of your\u202fentire\u202fteam. Want a more diverse workforce overall? Start by helping women in tech surmount obstacles so they might eventually attain leadership roles.\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">It\u2019s time to take a stand for women in IT, and women everywhere! Ultimately what\u2019s required is a profound shift in the status quo paradigm\u2014you know, the one that puts more responsibility and pressure on women, while expecting them to perform at the same level as men (or an even higher level). The bottom line here is simple: creating a more caring and inclusive workplace is good for everyone.
